Check out the <a href="http://blogs.technet.com/virtualization/">Microsoft Virtualization Team Blog</a> for information and resources. AD doesn't care what type of server it's running on - you can use P2V technology to convert your physical servers to virtual servers. The only thing to worry about is time, and that can be taken care of by pointing your PDC Emulator at some reliable NTP servers.

Spin up a Windows Server VM and make it a domain controller. Continue adding VM domain controllers and global catalog servers. Decommission the physical servers when ready after transferring the FSMO roles.
